“Allstate Insurance Company” Ersin CELIK Dr. Hammad ELBEDOUR BUS 520 Leadership and Organizational 10/11/2011 ABSTRACT In this assignment, First of all, I try to appraise Allstate’s goal setting progress to figure out whether or not Allstate has an effective goal-setting program. Secondly, I mentioned about competitive advantage Allstate has from the development of Diversity Index. Then, I talked my ideas about what kind of high-performance reward system Allstate should use to motivate its employees to reach its diversity goals. Lastly, I thought about myself, if I were an Allstate employee, and then, would I be motivated by the Diversity Index and QLMS. Also, I provide some explanation about that. -Using the model for goal setting, evaluate Allstate’s goal setting process to determine whether or not Allstate has an effective goal-setting program. Goals are future outcomes (results) that individuals and groups desire and strive to achieve ( Hellriegel, & Slocum p. 192). Goal setting is the process of specifying desired outcomes toward which individuals; teams, departments, and organizations will strive and is intended to increase organizational efficiency and effectiveness. ( Hellriegel, & Slocum p. 192). Allstate’s goal setting program is very effective, and is built around four motivational aspects of goal setting. The first aspect is direct attention, Allstate company has its employees focus on duties of their particular job. The second aspect is regulate effort, Allstate insurance company regulates effort by using succession programs. The Allstate Company assess employees on current job skills and a outline for developing the skills for advancement within the company. They do this by educating, coaching, mentoring and classroom training so that he company can develop future development programs ( Hellreill & Slocum, 2011). The third step which is measurement allows the company to take a survey called the Diversity Index twice a year. An online employee survey and feedback process called the Quarterly Leadership Measurement System (QLMS) allows the diversity index not only to serve as a motivational tools but also allows employees feel secured. The last step is that of accountability and reward. Allstate hold managers responsible for the employees getting the tools need for development and growth. Managers are rewarded for employee growth and each manager merit pay is based on the employee feedback on the diversity index and QLMS. In my opinion, according to all these aspect, Allstate Corporation has implemented an effective goal setting program that will guarantee the company’s success. -Discuss the competitive advantage Allstate has from the development of the Diversity Index The competitive advantage that Allstate has from the development of their Diversity Index is that through measurement, the company to get feedback from employees on creating action programs to solve problems and improve work processes. The diversity index helps Allstate determine which employee is best suited for the job. Allstate commitment to diversity has helped the corporation excel in meeting their goals for a diverse workplace. Allstate has worklife programs that help retain and recruit a diverse work force with programs such as adoption assistance, flexiable hours, on site child care, and the option of working from home or telecommuting (Allstate.com). In addition, Allstate has an advantage in diversity because it is used as a way of life in there everyday workforce. Allstate focuses on diversity awareness through education. “A diverse slate of candidates is identified and developed for each key position” (Hellriegel & Slocum, 2011, pg 215).  Allstate is committed to diversity by having diversity trainings, employee surveys, recruitment, leaders are held accountable, and they stress the importance of diversity on their website. -Recommend the types of high-performance reward system Allstate should use to motivate its employees to reach its diversity goals Rewards are used as a way to enhance overall moral and job performance. There are several types of high performance reward systems that can motive Allstate’s employees. First,  is profit sharing- gives employees a portion of the department’s or organization’s profits. Second, is high performance reward system that the corporation could use as a means of employee motivation is that of Pay-for-Performance programs. From what has been observed in the past in regards to the business community, monetary compensation is an important type of reward and therefore should be considered as a means of paying employees in order to motivate high levels of performance from them (Locke & Latham, 2002). According to me, latest high performance reward system, Allstate should embrace is compensation and benefits. Effective and appropriate compensation system can help attract and retain competent and talented individuals who help the organization accomplish its mission, goals and objectives. -If you were an Allstate employee, discuss whether or not you would be motivated by the Diversity Index and QLMS. Provide a detailed explanation. If I were an Allstate Employee, I think I would personally be satisfied and motivated by the Diversity Index and QLMS for several reason. Firstly, I can say this is because they not only would cater for the company’s financial requirements through ensuring delivery of quality service to their customers but also consider my personal opinions and views as concerns my treatment by senior management (Locke & Latham, 2002). Also, these two programs give insight to the employees allowing them to contribute to what the company view as customer satisfaction process and procedures. Secondly, Allstate recruits their employees with a diverse background. This will ensure all employee’s with fair representation. Thirdly, Allstate focus on ensuring diversity at all levels of its organization. Working in an environment where I can feel comfortable and trust is my first priority. Allstate seems to have no problems attracting qualified candidates. Last reason but not least,  Allstate employees can count on being treated with respect and dignity. The company expects all employees to develop these skills. The diversity index help encourage companywide diversity further than the recruitment stage, as an employee I will have a chance to give feedback on any situation.
